Re: the no-shows, it’s tricky to handle until you have more signups than available raid slots.

If you have a guild forum, you could try putting an appeal in there: “I know RL can get in the way, but if you’ve signed up to raid and you can’t make it, could you try to let me know beforehand? You can tech me by …
“
Once you do have enough people to have spares, you can deprioritise the people who didn’t show for the last raid – just make sure you say that’s what you’re doing, in a “hey guys, just to let you all know: if you just don’t show up for something you said you would do, I’ll be prioritising other people ahead of you for a raid spot in the next raid.”
